Organizations almost always provide some form of training—whether formal or informal—to workers. This reflects that training is often necessary to maximize the conversion of workers’ capacity to work into actual work.

Unit 7: Employee Orientation and Development:

Learning Objectives

When you have completed Unit 7, you should be able to:

  1. Assess the training needs of a new hire.
  2. Develop an orientation program for a new hire.
  3. Evaluate the effectiveness of the orientation program.

Introduction

Organizations almost always provide some form of training—whether formal or informal—to workers. This reflects that training is often necessary to maximize the conversion of workers’ capacity to work into actual work. HR practitioners often help design and/or deliver such training. In this unit, we’ll examine the process of designing effective employee training with specific attention to orienting new employees.

Learning Activity 7.1: Reading & Key Terms:

Read Chapter 7 of the textbook. Once you have finished reading, go the exercises at the end of the chapter and define each term listed there in one or two sentences. These terms may be tested on the final examination.

Learning Activity 7.2: Discussion Questions

After you have finished reading Chapter 7, go the exercises at the end of the chapter and write 100- to 200-word answers to the Discussion Questions. These questions may be tested on the final examination.

Learning Activity 7.3: Self-Reflection Questions

After you have finished reading Chapter 7, go the exercises at the end of the chapter and write 200- to 500-word responses to each of the Self-Reflection Questions. These questions may be tested on the final examination.

Learning Activity 7.4: Orientation Needs Analysis

Write a one- to two-page memo to your manager that sets out the results of a training needs analysis focused on new employee orientation. When completing this activity:

  • Follow the needs analysis process set out in Figure 7.2 of the textbook.
  • Perform the needs analysis on the job you hired for in Learning Activity 6.5.
  • Focus on the orientation needs of the worker during their first month in this job.
  • Ensure you properly cite the source of the information you use in APA format.
  • Hold onto this memo as you will be submitting it as part of Assignment 2.

Your memo must include:

  • The key tasks worker must perform.
  • The conditions under which they must perform the tasks.
  • Any knowledge, skills, and abilities required to perform the tasks that a new worker would not possess upon starting employment.
  • At least three training objectives set out in a manner similar to Table 7.2 on page 203 in the textbook.
  • An explanation for why achieving each training objective is organizationally important.

As you write your memo, consider these questions:

  • Which job tasks appear most important and why?
  • What KSAs will workers have when they arrive (as a result of your selection process)?
  • What KSAs will they need to learn during their first month on their job to perform effectively?
  • Which three of these training needs are the most important from the organization’s perspective and why?
  • How and why might a worker’s training priorities differ from the organization’s priorities?

The marking rubric the tutor will apply to this memo is:

  1. Define task expectations.
  2. Develop a behaviourally anchored rating scale.
  3. Analyze the cause of poor performance.
  4. Develop a disciplinary process for poor performance.

Introduction

Organizations routinely provide workers with feedback on their performance. HR practitioners often develop performance-management systems and assist supervisors to manage performance, including disciplining workers for poor performance. In this unit, we will explore how to develop clear performance expectations, develop an assessment metric, diagnose the cause of poor performance, and discipline under-performing workers.

Learning Activity 9.1: Reading and Key Terms

Read Chapter 9 of the textbook. Once you have finished reading, go the exercises at the end of the chapter and define each term listed there in one or two sentences. These terms may be tested on the final examination.

  • Review Feature Box 9.1 in the textbook that discusses various ways to define performance expectations.
  • Ensure you properly cite the source of the information you use in APA format.
  • Hold onto this memo as you will be submitting it as part of Assignment 2.

Your memo must include:

  • A copy (revised, if you so wish) of the stratified workflow from Learning Activity 3.4.
  • A brief narrative explanation of the three tasks the worker is responsible for in the workflow.
  • A clear set of performance expectations for each task.
  • A rationale for each task’s performance expectation.

As you write your memo, consider these questions:

  • What are the key performance expectations from the perspective of the organization?
  • What are the key performance expectations from the perspective of the worker?
  • Why did you choose to express the performance expectations in the format that you did?
  • Having set performance expectations, how might you use that experience to improve the job description and specification that you developed in Learning Activity 3.6?
  • Having set performance expectations, how might you use that experience to improve the orientation that you developed in Learning Activity 7.5?

The marking rubric the tutor will apply to this memo is:

  • A BARS for each expectation similar to Table 9.1 in the textbook.
  • The sources of error that might affect the validity or reliability of each BARS.

As you write your memo, consider these questions:

  • Why did you develop the specific BARS that you did? What does this say about your or your organization’s priorities?
  • How do you think a worker in this job will react to these expectations? Will they be motivated or demotivated by the BARS you have developed?
  • What is the most likely source of error that will affect the validity and/or reliability of each BARS?
  • How can you alter each BARS (or the process around it) to attenuate the impact of the error?
  • Having developed a BARS for each performance expectation, how might you use that experience to improve the performance expectation that you developed in Learning Activity 9.4?

  2. Forecast the effect of unionization on your organization.
  3. Develop a plan to respond to a unionization drive.

Introduction

Workers join unions in the expectation of improved wages and working conditions. A successful union drive can result in higher labour costs for organizations as well as greater productivity. HR practitioners often end up providing guidance to organizations facing a unionization drive. In this unit, we will examine the process of unionization, collective bargaining, and administering a collective agreement.

Learning Activity 10.1: Reading and Key Terms

  • Identify workers’ desired improvements by imagining that you hold the job that you created a job description and specification for in Learning Activity 3.6.
  • Consider each of the major HR activities (e.g., job design, recruitment, selection, training, compensation, performance management) from the perspective of this worker and ask yourself how your organization’s practices could be altered to meaningfully improve the terms and conditions of work for employees.
  • Ensure you properly cite the source of the information you use in APA format.
  • Hold onto this memo as you will be submitting it as part of Assignment 2.

Your memo must include:

  • A detailed list of five changes to organizational policies, processes, wages, or working conditions that workers might desire to change if they were unionized.
  • An explanation of why the workers would desire these changes (i.e., how does the status quo negatively affect them)?

As you write your memo, consider these questions:

  • What changes might workers seek to the job you have designed? Why might they seek this change?
  • What changes might workers seek to your organization’s recruitment and selection processes? Why might they seek this change?
  • What changes might workers seek to your organization’s training offerings? Why might they seek this change?
  • What changes might workers seek to your organization’s compensation package? Why might they seek this change?
  • What changes might workers seek to your organization’s performance assessment and discipline processes? Why might they seek this change?

Unit 11: The Practice of HRM

Learning Objectives:

When you have completed Unit 11, you should be able to:

  1. Explain how a political lens can inform the application of HR techniques.
  2. Apply the issues analysis framing checklist to improve your memos.
  3. Applying risk-reduction techniques to improve your memos.

Introduction

One of the challenges to applying HR techniques in the real world is that the real world is messy. We may be faced with multiple problems, the nature of the problems may be unclear, and there may be conflicting interests, not just between workers and employers, but also among the representatives of the employer. In this unit, you will read several short cases that illustrate the complexities of real-world problems and how experienced practitioners think about and manage them. At the end of the unit, you will also read about strategies that HR practitioners can apply to lower the risks that their work can pose to them.

Learning Activity 11.1: Reading and Self-Reflection

Read Chapter 11 of the textbook. When you have completed your reading, think about a time when you or someone you know left an organization due to dissatisfaction. Write a write 200- to 500-word response to this question:

  • In what ways does this experience match and differ from the Exit-Voice-Loyalty-Neglect model presented in Feature Box 11.2 of the textbook?

This question may be tested on the final examination.

Learning Activity 11.2: Revise Memos

After you have finished reading Chapter 11, reflect on the issues analysis framing and checklist presented in Feature Box 11.1 of the textbook and then review and revise (where necessary) the memos you wrote for submission in Assignment 2 in light of this information.

Learning Activity 11.3: Protecting Yourself

After you have finished reading Chapter 11, reflect on the section of the textbook entitled The Conflicted Roles of HR Practitioners and the strategies outlined there. Review and revise (where necessary) the memos you wrote for submission in Assignment 2 in light of this informatio
